Five Signals Shaping Logistics Hiring Right Now
What is actually moving in the supply chain talent market, and what each signal means for the way you hire.

1. Systems fluency is the first filter
TMS proficiency now screens candidates before anyone reads a title. A candidate who has lived in your exact system — CargoWise, Descartes, Magaya, SAP TM — is productive in days rather than months. That difference is worth paying a premium for, and most employers still price it as though it were a nice-to-have. Write the system requirement into the job description explicitly, and be honest internally about which modules actually matter, because "CargoWise experience" covers a very wide range of actual capability.
2. Shippers are in-housing logistics talent
Manufacturers, retailers and e-commerce brands are building internal logistics departments rather than outsourcing everything. For forwarders and 3PLs this means your best operators are increasingly being recruited by your own customers — often with more predictable hours as the pitch. The retention conversation needs to happen before the counteroffer, not after. If you do not know which of your people have been approached in the last six months, you are already behind.
3. The market pays for lane depth, not lane breadth
Job descriptions written around "international freight experience" attract volume and produce weak shortlists. Deep Transpacific or LATAM expertise — carriers, transit realities, customs quirks, seasonal capacity — is what actually correlates with a fast ramp. Write the description around the lanes that drive your revenue, and be specific. You will get fewer applications and materially better ones.
4. Counteroffers are rising — and still failing
When operations talent is scarce, counteroffers get aggressive. Understand what you are buying: in most cases about six months. The reason the person started looking — scope, a manager, a ceiling — rarely changes because the number changed, and you have now learned they were prepared to leave. A counteroffer that includes a genuine change in role or reporting line can work. One that is only money usually does not.
5. Speed wins searches
The strongest candidates are off the market in weeks. Employers who compress interview cycles from five rounds to two consistently beat larger and better-known competitors to signings. If your process requires four separate calendars to align, you are losing people you never knew you were in the running for. Decide in advance who genuinely needs to be in the loop, and give them a deadline.
